Hogan vs. CliftonStrengths: which one to choose when? And what to do if you need more? Leaders often ask which assessment is best. The honest and only answer is that it depends on the question you are trying to answer and the reason you are using it. Two popular ones are Hogan and Gallup's CliftonStrengths. Hogan explores the psychology behind performance. It looks at personality traits, motives, and derailers that quietly shape how people lead, decide, and react when the pressure rises. It is a tool for understanding risk and potential. That makes it especially useful in selection, succession, and leadership transitions. When you want to know how someone is likely to behave when things get hard, Hogan gives you that picture. CliftonStrengths takes a different approach. It highlights what people do well and how they can use those strengths more intentionally. It is energizing, easy to introduce, and widely used in coaching and L&D. You use it when you want to build a positive language around talent, motivation, and teamwork. It helps people appreciate differences and work with these. Both tools are valuable, but they look mostly at the present. They tell you who you are and how you operate today. They say less about what you will need tomorrow and how you can develop and grow. The world of work is changing too quickly for that to be enough. What matters now is not only personality or talent, but the capability to think and act strategically amid uncertainty. That is where a third framework, the Big 5 of Strategy comes in. It does not measure traits or preferences. It measures the five strategic competencies that define future readiness: Grasp the Present to understand complex realities. Shape the Future to set direction and make bold decisions. Move the System to align people and drive change. Deliver the Results to turn plans into outcomes. Adapt to Change to learn, renew, and stay resilient. You use the Big 5 of Strategy when you want to prepare people and teams for what comes next. It helps them see where their strategic strengths lie and where development is needed to handle the challenges of the future. So, use Hogan to understand personality and risk. Use CliftonStrengths to unlock energy and collaboration. Use the Big 5 of Strategy to build the capabilities that keep people and organizations future fit. So here are 3 thought-provoking lessons I teach about planning that will change how you approach your career (and your value): 1. Planning is not About Predicting, Its About Preparing Most people create plans hoping to control the future. But true leaders use planning to increase their readiness. Key Question: What assumptions am I makingand how do I plan for when they dont hold? Careers, like projects, rarely go as planned. Planning well helps you surface blind spots before they become breakdowns. 2. The Best Planners Are the Most Adaptable Rigid plans create fragile leaders. But flexible planning builds strategic agility. The true benefit of planning is being able to pivot with purpose, not panic under pressure. Build the habit: Regularly reframe your goals in the face of new information. Your ability to lead through uncertainty is your true competitive edge. 3. Your Planning Process Reveals Your Thinking Strategy Planning forces you to answer: What matters most? What are the risks? Who do I need to involve? How will I measure success? You want to have more impact at work, so youve decided to learn how to analyze data. Congrats! Data skills are a powerful way to differentiate yourself professionally. If I may, I would offer a piece of advice. Please dont do what I did when I first started. I approached learning data analysis backward. My mistake was leading with technology and data. The most efficient way to learn data analysis and have an impact is to lead with business questions. When you lead with technology and data, you fall into the classic trap of having a hammer and then starting to look for nails to pound with it. However, when you first start with business questions, you tend to focus on what truly matters. Take the following examples from various business domains: [Product Management] - What feature(s) are most important to our sticky customers? [Customer Service] - Can we handle more volume with a different mix of agents? [HR] - Is the bad attrition rate of Org A higher compared to Org B? [Marketing] - Are there synergies between digital ad channels? Questions like the above guide you in several ways: 1 What analysis technique(s) you should learn. Not every technique is applicable in every situation. 2 What data you need in your analysis efforts to answer the question. 3 Who is the audience for the answer? Depending on the audience, you may need to choose a technique that provides more detailed explanations (e.g., logistic regression vs a random forest). NOTE When considering analysis techniques, it is imperative to use the following in your evaluation: A Can the analysis technique provide an acceptable answer based on the question and audience? B Which of the shortlist of analysis techniques is the quickest/easiest for you to learn? You want to use the simplest technique that gets the job done. C Of the shortlist of analysis techniques from A & B, can you use familiar tooling (e.g., Excel)? You want to avoid learning new tools until you absolutely need them. Over the years, I had to learn the above the hard way. My business stakeholders never cared about the underlying technology, only the results. I wasted much time learning cool tech that I never used in practice. BTW Over the years, Ive ended up using a small number of techniques 90+% of the time in my data analyses: Exploratory data analysis Process behavior charts Random forests K-means clustering Logistic regression Linear regression Market basket analysis Process mining Heres the best part. The first two techniques are easily accomplished using out-of-the-box Excel features. The first six techniques are easily accomplished with Python in Excel. Being a good analyst is not about knowing everything its about balancing the right things. In the beginning, I focused only on technical skills SQL, dashboards, modeling, reports. I assumed that if I mastered the tools, everything else would fall into place. But real projects taught me something different. You can write the best SQL query but if you cant explain the insight clearly, the work loses impact. You can build a beautiful dashboard but if you dont ask the right questions, the dashboard doesnt solve the real problem. You can analyze data deeply but if you cant understand the business context, your analysis stays incomplete. With experience, I started valuing soft skills as much as technical ones: * Communication that simplifies ideas * Curiosity that digs deeper * Problem-solving that looks beyond numbers * Critical thinking that filters noise * A learning mindset that keeps you moving These skills dont come from a course. They grow through projects, mistakes, deadlines, and conversations. A strong analyst isnt built by tools alone. They are built by how they think, question, and connect the dots. If you can balance both sides of the analyst brain, youll grow faster ~ not just as an analyst, but as a professional. If you want to design your next promotion you need to stop waiting for your organization to slot you in a role and start creating and advocating for your role in your orgs growth trajectory. But here's a trap that many aspiring leaders can fall into - they wait until a job is posted or someone leaves before they start thinking about their next move or what the future of the organization might look like. By then, the opportunity has already taken shape, and it may not be shaped for you. The best career moves come from anticipating what's around the corner in your organization and showing up like you belong there before anyone else sees it. It's easy to get caught in the day-to-day of our roles and many leaders I coach are so focused on doing their job well that they forget to zoom out and study their organizations goals to ask: What's changing in the company? Where is the growth coming from? What needs to scale and where are the cracks starting to show? What are your organization's 2-5 year goals? What new problems will the company face if it doubles its clients/revenue? What kind of leader does this growth require? What skills or competencies must they have? These are the questions employees don't ask often enough, but they should so they can seize the opportunities and gaps that come with growth. However, developing this critical future-focused skill can help you build your strategic-thinking muscles and uncover new opportunities for you to tackle in your next career steps. Win-win.
