Career Trajectory Mapping

Most people know they need mentors. But they approach it wrong. They look for one person to guide their entire career. Or they collect contacts randomly and call it "networking." Neither works. What does work? Building a strategic network mapped to your actual goals. I use a bullseye exercise with people I coach to help them see who gives them unfiltered feedback (the people who know you at your worst), who understands their professional capabilities (seen you under pressure), and who they need to reach to get to the next level (the outer circle they're working toward). Your mentoring network should have all three layers. And it should evolve as you grow. The people in your outer circle today? They should move inward over time as you develop new relationships with leaders further ahead. Mentoring isn't a life sentence. Your network needs to change as your goals change. Grab a pen and paper to follow along. It takes 10 minutes and gives you a clear map of who's helping you reach your next goal and who's missing.

How do I position myself early for executive roles? Once in a while I receive an inMail asking a question I feel more people may find interesting. And I love this timely strategic approach! What I often see: Most focus on too early and too late. Early on (postMBA or otherwise), executive readiness is about being the smartest person in the room or getting the fastest promotion. Its about building a track record that makes senior leaders trust you with complexity. A few things that matter more than you'd think: . Executives are paid for judgement, not task completion. Early in your career, raise your hand for messy topics. Ambiguous ones. The kind where everyone looks away. Build an ability and reputation of problem solver and sleeve-roller-up. . , Too many careers stall because people become excellent specialists but invisible business leaders. Learn how money is made, where risk sits, and what truly keeps your leaders awake at night. . , Visibility matters (truly); it only works when its grounded in substance. Do what you say youll do. Consistently. Over time, people notice. Like your favorite brand. . Executives are not neutral. They have opinions, informed by experience and data. Start forming yours early, practice articulating it clearly and respectfully. Ask questions if you need more insights to form it. . Executive careers are marathons. The people who make it are usually not the fastest movers, but the most resilient, curious, and adaptable. Act at the next level (or two) leadership to demonstrate you are ready. . Build your career in all directions - the higher you aim, the broader and more stable foundation is needed. Think complimentary industries, functions, projects, challenges etc. I must add this: Not every high performer actually wants executive life once they see it up close. And thats okay. It`s actually good. The real goal is not the title or level. Its building a career that fits your strengths, values, and tolerance for pressure. Here's the promotion strategy most professionals completely miss: being amazing at your current job doesn't automatically get you promoted. I see this mistake constantly. People think exceptional performance equals advancement, but that's not how promotion decisions actually work. Companies don't promote you for mastering your current role - they promote you when you've already proven you can handle the next level. Here's the strategic shift you need to make: Stop waiting for recognition of past achievements. Start demonstrating future capabilities right now. How to operate at the next level before you get there: 1. Think beyond your immediate responsibilities - Understand broader business challenges and opportunities. Your perspective needs to expand beyond your current scope. 2. Contribute strategic insights, not just status updates - During meetings, present solutions and analysis, not just task completion reports. 3. Communicate with next-level authority - Present solutions, not just problems. Your communication style should reflect the level you want, not where you are. 4. Take initiative on stretch projects - Demonstrate leadership capability before receiving the formal title. Show them you can handle increased responsibility. The visibility factor is everything: Companies promote people who have already proven they can handle more responsibility, not those who might be capable with proper development. By consistently operating at your desired level, you make promotion the logical next step rather than a developmental risk. You eliminate the guesswork about your readiness and position yourself as the obvious choice when opportunities arise. Sometimes the ladder isnt broken. Its just crowded. And youre stuck waiting for someone to move so you can grow. But heres what I tell engineers in that position: If the promotion path is blocked, build your own momentum. Heres how to do it, without waiting for someone to hand you a title: 1. Identify your gap, not just your frustration. Are you missing scope? Visibility? Sponsorship? Name whats holding you back so you can target it directly. 2. Expand your impact horizontally. Own a cross-team project. Lead a migration. Mentor a new hire. Show that you can scale your influence even without a title change. 3. Track everything. Not just outcomes, but feedback, decisions, and leadership moments. Youre building a case, not a wish list. 4. Communicate your growth goals. Let your manager know exactly what you're working toward. Ask what would make you undeniable. Then go do it. 5. Document your wins like a promotion packet. Dont wait for review season. Keep a running doc with measurable outcomes, team impact, and business value. Because heres the truth: You dont need a new title to operate at the next level. You need consistency, clarity, and a story that shows you're already there. When the opportunity finally opens up, you'll be ready. And if it doesn't? Youll be ready to walk into the next one with receipts.

How do you make the most of your mentoring relationship? Sometimes career mentoring can be easily misunderstood, especially if neither the mentor or mentees are clear on what they desire. This is what I have found that makes an effective partnership: Structured engagement. Mentoring is not an open-ended, never ending relationship. It needs a starting point and an ending point. Regular check-ins. Touch base weekly or bi-weekly to stay on track. This may look like regular updates in-between sessions. Clear goals. Where there is no goal, there is no direction. Define what you want to achieve together. Open feedback. Holding back does not help, hence why one must choose someone that they can be transparent with. Be honest in the information you share and receptive to grow. Mutual respect. This requires honoring each other's time by keeping appointments. Value each other's time and expertise The advantages of these features are clear. You'll stay accountable and focused on your goals Get guidance tailored to your needs and challenges Build a trusted relationship that goes beyond advice You'll learn how to navigate complex situations and networks What about the benefits? Huge! Accelerated career growth. You will navigate challenges faster. Boosted confidence. You will tackle opportunities you wouldn't have been able to alone. Expanded network. But titles dont guarantee influence. What separates those who stay stuck from those who rise is this: the ability to deliver outcomes consistently, at scale, and in ways the business cannot ignore. This is the ladder every HR professional climbs: - Analyst Turns data into clear insights. - Practitioner Builds systems that are reliable and compliant. - Integrator Moves executive decisions with evidence-based stories. - Architect Designs HR strategies that accelerate outcomes. - Accelerator Shapes enterprise choices with people insight at the core. But heres where most get lost: climbing this ladder is not just about skills. Its about perspective and resilience. Thats why I use the Mirror, Map, Muscle lens: - Mirror: Be honest about where you stand on the ladder. Are you reporting numbers or shaping enterprise bets? - Map: See the system. Which missing outcomes are blocking your climb? Weak data? Broken processes? Stories no one listens to? - Muscle: Build the strength to carry contradictions. HR is asked to protect people and enforce performance. I learned from Dave Ulrich that Credibility for HR professionals comes less from knowing HR and more from knowing the business. To preach culture while the system rewards only revenue. Without muscle, the weight of these paradoxes crushes you. The truth? The higher you climb, the heavier it gets. Clean data powers the story. Strong systems make strategy real. Without design, influence is hollow. The ladder is cumulative. And the paradox: you dont become strategic by being invited to the table. This signals an era of linear career path disruption. Study one thing; pursue another About 79% of graduates choose or end up in roles unrelated to their majors. Learning is lifelong, multi-disciplinary, and mobile. Portfolio careers are the future Nearly half of working Americans hold a side job or multiple roles. Flexible, multi-stranded careers are becoming more mainstream and future-proof. Changing jobs is more common than ever People hold over 10 jobs between the ages of 18 and 38 on average. This is roughly one new role every two years. That's a lot of pivoting, stretching, and reinventing! Here are 5 unconventional strategies the best coaches employ to help clients navigate everchanging landscapes: 1/ Become a skills collector Take temporary gigs just to learn specific tools. Volunteer for "nobody wants to do it" projects. Master one wildcard skill (like data visualization or public speaking). 2/ Create your own job title (my favorite) Package your unique skill combinations into a role that doesn't exist yet. Example: "Digital Empathy Consultant" = UX/Psychology/Writing. Pitch it to companies as a solution to their blind spots. 3/ Build an opportunity network Join hobby groups outside your industry. Follow company founders on social before they get big. Create and publish content about your career experiments. 4/ Embrace productive discomfort Take roles you're only 60% qualified for. Switch industries every 2-3 years (on purpose). Find a trusted mentor to give brutally honest feedback about your blind spots. 5/ Design career experiments Start side projects that could become exit strategies. Create a minimum viable career to test a new direction. Find short-term project work in fields you're curious about. Every pivot is a step toward better alignment with your evolving goals.
